변화할 것인가, 쇠퇴할 것인가?

사람은 어떻게 변하는가? 어떻게 다른 사람을 변화시킬 수 있는가? 자식을 키워 본 부모라면, 부부로서 함께 살아온 사람이라면, 학생들을 가르쳐 본 교사라면, 그리고 교인들을 말씀으로 양육해 본 목회자라면 누구나 한 번쯤 던져봤을 질문이다.

우리는 살아가면서 많은 변화를 겪는다. 변화는 우리 삶의 필수적인 부분이다. 그런데 우리는 시간이 갈수록 변하는 것이 쉽지 않다는 것을 발견한다. 다른 사람을 변화시키는 것이 힘들 뿐 아니라 우리 자신을 바꾸는 것도 쉽지 않다. 얼마나 변하는 것이 쉽지 않으면 “사람이 갑자기 변하면 죽는다”는 우스갯소리가 있겠는가?

우리는 일생 변화를 위해 수고한다. 육아를 하면서 부모는 자녀들을 잘 성장시키기 위해 노력한다. 교사는 학생들을 변화시키기 위해 교육한다. 부부는 배우자와 맞지 않는 부분을 변화시키기 위해 서로 다툰다. 종교인은 진리로 사람을 변화시키려 한다. 그러나 원하는 변화를 이루는 사람은 많지 않다. 단지 소수의 사람들이 변화에 성공한다. 그들에게는 어떤 변화의 공식이 있을까?

알렌 도이치맨 (Alan Deutschman) 은 그의 책 [변하느냐 죽느냐 (Change or Die)]에서 우리가 우리 자신을 어떻게 변화시킬 수 있는지, 다른 사람을 어떻게 변화시킬 수 있는지에 대해 다룬다. 만약 죽지 않기 위해 자신의 습관을 바꾸어야 한다면, 우리는 바꿀 것인가? 저자는 심장질환자, 범죄자, 마약중독자, 대기업 등을 대상으로 사례연구를 하였다. 예를 들어, 응급실에 치료받는 심장병 환자들에게 의사가 “바꾸십시오, 그렇지 않으면 죽습니다”라고 경고했을지라도 환자들 중 열의 아홉은 자신들의 잘못된 습관을 바꾸지 않는다는 것을 발견했다.

도이치맨은 먼저 사람들이 변화를 위해 하는 잘못된 방식 세가지 F’s를 소개한다: Facts, Fear, Force (사실, 두려움, 강제력).

첫째, 사람들은 사실을 안다고 변하지 않는다. 문제를 알고, 해결책을 안다고 해서 바뀌지 않는다. 담배를 많이 피우면 폐암에 걸릴 확률이 높고, 술을 많이 먹으면 간암에 걸릴 확률이 많다는 것을 알지만 금연, 금주하지 않는다. 이성적인 지식이 도움은 되지만 사람을 바꾸진 않는다.

둘째, 두려움과 공포심이 일시적인 변화를 유도할 수도 있다. 하지만, 감정적 공포심을 준다고 사람이 변하는 것은 아니다. 담배갑에 구강암, 후두암 사진을 붙이고, 도로에 사고 다발지역 경고판을 붙여도 여전히 문제는 일어난다. 이미 굳어진 습관이 두려움의 감정을 점점 상쇄하고 만다.

더 나아가, 억지로 사람을 바꾸려 해도 쉽지 않다. 부모가 자녀를 혼내고 벌을 주어도 같은 행동을 반복하는 것을 우리는 본다. 강제로 바꾸려고 할 때 오히려 더 반발한다. 말을 물가로 끌고 갈 수는 있어도 물을 먹일 수 없는 것과 같은 이치다.

도이치맨이 연구를 통해 발견한 변화하는 방식 세가지 R’s은 다음과 같다: Relate, Repeat, and Reframe (관계맺고, 반복하고, 관점을 바꾸라).

먼저, 바뀌기 위해서는 변화에 대한 희망과 가능성을 불어넣어줄 밀접한 관계가 필요하다. 개인이 스스로 노력해서 변하기는 쉽지 않다. 변화를 지지하고 도울 개인이나 공동체가 곁에 있을 때 지속적인 변화를 이룰 수 있다. 마치 개인 혼자서 살을 빼려는 목표를 도달하기 힘들지만, 트레이너의 도움과 지지로 목표에 도달하게 되는 것과 같다. 새로운 희망 (new hope)을 불어넣는 좋은 관계가 변화의 시작이다. 변화시키려면 대립하지 말고 좋은 관계를 형성하는 것이 중요하다.

관계와 더불어 변화에 필요한 두번째 요소는 반복이다. 일시적, 단회적 변화는 사람들이 할 수 있다. 그러나 지속가능한 변화를 위해서는 꾸준한 연습을 통해 그 변화를 자신의 것으로 만들어야 한다. 두뇌과학의 연구에 의하면, 개인이 새로운 어떤 것을 익힐 때에 뇌세포 뉴런들 사이에 정보가 매우 느리게 전달된다. 그러나 같은 행동을 반복하면 뉴런들 사이에 정보 전달이 점점 빨라지면서 새로운 행동이 익숙해지고 자신의 것으로 등록된다. 새로운 행동이 습관화되기까지는 적어도 3개월 정도의 반복이 필요하다. 변화에는 새로운 기술 (new skills)의 지속적인 반복이 필요하다는 얘기다.

마지막으로 변화를 위해서는 관점의 변화가 필요하다. 문제를 새롭게 바라볼 수 있는 생각의 전환과 깨달음이 변화를 가능케 한다. 이성적인 지식만으로는 변화를 촉발할 에너지가 부족하지만 새로운 생각과 자각(new thinking)은 변화를 시도할 정서적 힘을 공급한다. 두려움은 일시적, 수동적 행동을 유발하지만, 통찰력을 얻은 사람은 자발적으로 행동에 나서게 된다. 지식적인 정보 전달보다 깨달은 통찰력이 사람을 변화시킨다.

자 이제 변화의 3R’s을 신앙에 적용해 보자. 고린도후서5:17은 “그리스도 안에 있으면 새로운 피조물”이라고 한다. 예수를 믿은 후 새로운 피조물인 우리는 변화되고 신앙의 성숙을 이루어가야 한다. 그러나 목회자들은 아무리 외쳐도 변하지 않는 성도들을 보며 시름에 빠진다. 교회 성장이 안되더라도 교인들이 말씀을 통해 변화되면 힘이 날 텐데 변화하지 않는 모습을 보며 실망하게 된다. 이에 대한 대안으로 변화의 3원칙을 적용해 보자.

변화를 원한다면 좋은 관계를 맺자. 자녀와 배우자와 학생들과 교인들과 좋은 관계 속에 있어야 변화를 위한 요청에 기꺼이 응답할 것이다. 관계 속에서 변화의 중요성과 의미를 자각하도록 새로운 관점을 제공하자. 깨달음을 얻으면 자발적으로 변화를 위해 나설 것이다. 그리고 지속적으로 그 변화를 반복하도록 격려하는 멘토와 코치가 되자. 변화의 목표를 함께 설정하고, 넘어지면 일으켜 끝까지 달려가도록 옆에서 함께해 준다면 변화는 어느 순간 우리 눈 앞에 다가올 것이다.

관계를 맺고, 반복하는 것은 우리가 할 수 있는데, 문제는 어떻게 통찰력을 일으킬 수 있는가 하는 것이다. 인사이트는 은혜라고 생각한다. 어느 순간 찰나에 번뜩이는 깨달음은 하나님의 선물인 것이다. 그러므로 변화의 방정식을 아래와 같이 제시해 본다.

변화 = (관계 + 반복 + 통찰)성령

인간의 진정한 변화는 관계와 반복과 통찰의 기계적인 조합이라기보다 변화의 삼원칙에 성령 하나님의 역사가 제곱됨으로서 온전한 성도의 변화가 가능할 것이다. 도이치맨의 결론처럼, 변화하지 않으면 죽을 것 (change or die)을 걱정하는 것이 아니라 성령의 역사 속에 변화하고 성장하는 (change and thrive) 개인과 공동체가 되기를 바란다.

 


 

Change or Die

How do people change? How can we change others? It is a question that can be raised at any point by any parents who have nurtured a child, married couples who have lived together, teachers who have taught students, and pastors who have led their congregation with the Word.

We go through many changes in our lives. Change is an essential part of our lives. However, we discover that it is not easy to change as time passes. Not only is it hard to change others, but it is also not easy to change ourselves. In expressing the difficulty of change, a Korean joke says, “If a person suddenly changes, he dies.”

We labor for a lifetime of change. In parenting, parents try to make their children thrive. Teachers educate students to change. Couples quarrel with each other to change what does not work with their spouse. Religious leaders try to change people with the truth. However, not many people achieve the desired change. Only a few people succeed in changing. What is their formula for change?

Alan Deutschman, in his book Change or Die, deals with how we can change ourselves and how we can change others. If we had to change our habits to avoid dying, would we change them? The author has conducted case studies with patients, criminals, drug addicts, and large corporations. For example, he found that even when doctors warned of death heart patients treated in the emergency room, nine in ten patients did not change their bad habits.

Deutschmann first introduces three Fs of the wrong ways people do to change: Facts, Fear, and Force.

First, people do not change because they know the facts. Understanding the problem or the solution does not change the person. We know that if we smoke a lot, we are more likely to get lung cancer, and if we drink a lot, we have a high chance of getting liver cancer. However, you do not quit smoking and abstain. Rational knowledge helps, but it does not change people.

Second, fear and panic can lead to temporary change. However, emotional fear does not change a person. Even if we see pictures of oral and laryngeal cancer on cigarette cartons and signs warning of accident hotspots on the roads, the problems still occur. Established habits gradually offset feelings of fear.

Furthermore, it is not easy to force people to change. We see parents scolding and punishing their children, but they repeat the same behavior. When you try to force them to change, they are more rebellious. It says you can drag a horse to the water’s edge but cannot feed it.

Deutschmann discovered through his research three Rs of changing methods: Relate, Repeat, and Reframe.

First, change requires a close relationship that instills hope and the possibility of change. It is not easy for individuals to change through their efforts. Lasting change can achieve when individuals or communities  support and help change. It is as if it is difficult for an individual to reach a goal of losing weight on his or her own, but with the help and support of a trainer, he or she can attain the goal. A good relationship that inspires new hope is the beginning of change. In helping others change, it is crucial for us to build good relationships with them.

Along with relationships, the second element necessary for change is repetition. People can make temporary, one-time changes. However, for sustainable change, you need to make it your own through constant practice. Research in brain science has shown that when an individual learns something new, information is transmitted very slowly between neurons in brain cells. However, if you repeat the same behavior, the transmission of information between neurons becomes faster, so the new behavior gets used to it and registers as your own. It takes at least three months of repetition for a new behavior to become a habit. Change requires constant iteration of new skills.

Finally, change requires a change in perspective. A shift in thinking and enlightenment that allows us to look at problems anew makes change possible. Rational knowledge alone lacks the energy to trigger change, but new thinking and awareness provide the emotional strength to make a change. Fear triggers a temporary, passive behavior, but the person who gains insight voluntarily takes action. Enlightened insights, rather than the transmission of intellectual information, change people.

Now let us apply the 3 Rs of change to faith. 2 Corinthians 5:17 says, “If you are in Christ, you are a new creation.” After believing in Jesus, we, as a new creation, must be transformed and mature in faith. But pastors are troubled by seeing that people do not change no matter how diligently they preach. Even if the church does not grow, it will be encouraging if the members change through the Word, but ministers are disappointed to see that they do not change. As an alternative, let us apply the three principles of change.

If we want to help others change, we need to relate with them in a positive way. Be in good relationships with your children, spouses, students, and church members so that they are willing to respond to calls for change. Provide in a good term a new perspective to make them aware of the importance and meaning of change. When they become enlightened, they will voluntarily make a change. And be mentors and coaches who encourage them to repeat those changes continuously. If we set a goal for change with them, work together, and help them get up when they fall and run to the end, change will eventually come before our eyes.

We can relate and iterate, but the question is, how can we generate insight? I think insight is grace. A fleeting realization is a gift from God. Therefore, I present the following equation of change:

The transformation of human beings is not a mechanical combination of relationships, repetition, and insight, but rather a complete change of sainthood is possible through the square of the work of God the Holy Spirit on the three principles of changing. As Deutschmann concludes, we are not worried about changing or dying, but we, as individuals and communities, change and thrive–in the work of the Holy Spirit.
